Role of Perceived P-O Fit on Employee Commitment, Employee Engagement and OCB. The moderating role of organizational socialization

Abstract

Research on organizations has focused on multifaceted perspectives of HRM. The increasing need to have a fit between employees and organizations to attain long term benefits is growing need of organizations. This research seeked to focus on newcomer employee perceptions towards their organizations that ultimately develops POF towards selecting for the job and carrying their responsibilities in organizations leading to development of varying behaviors. As moderator organizational socialization was also considered that how it was strengthens the relationship between perceived POF and employee commitment, employee engagement and OCB. From literature it was evident that newcomer perceived POF do impact their attitudes and behaviors while organizational socialization strengthened the relation. Data was collected from four organizations of textile sector in Pakistan. Results of the study indicated newcomers with experience of less than a year and of one year both held strongly to their attractive values in particular that developed their POF perceptions. Perceived POF of newcomers proved positive significant impact on employee commitment and OCB while organizational socialization strengthened the relation. Whereas, in the current organizational environment, employee engagement was negatively impacted and organizational socialization further dampened the relation.
